Plus, we have many examples when, after the bootcamp, our players signed up to the gym and started ordering exceptionally healthy food.

– Why did the roster not work out well with the lambot? What can you say about the season of Xers in general, which was not enough this year? (Piplon34)

– It’s hard to say what exactly did not work out in our work with lmbt. As a person and a professional, I treat him great. He brought a lot of things to the work of the line-up, from small things to global changes. Even if you listen to our team spikes before and after lmbt work, you will immediately hear how the guys’ communication has grown. But all this did not help to achieve stable results. Lamych himself has said more than once that in the end the work of a coach can be assessed only by the result. Unfortunately, it didn’t work out to fix it, and this does not mean that someone is to blame. Rather, what was supposed to work did not work.

CS: GO roster crisis – this is a significant moment for esports in general. How many rosters have we seen in the last five to six years that jumped ahead for a season or two, and then just faded away? Essentially the same thing happened to us. Growth crisis. The only difference is that we decided to overcome this crisis, keeping the core of the team. And I am still confident that it will work out. I hope the guys will come back after the vacation and show what they are really capable of.

– Have you reconciled with NAVI and in general there were talks at the highest level after those conflicts over cs go? (UnitedFan)

– We did not fight with NAVI. Our questions were addressed to the organizers of the tournament, not to the opponent. The conflict itself was largely overblown by the community. – I was waiting for a similar question. In fact, on the same Twitter account, I chose an easy and non-burdensome communication model. Simply put, I just share my personal emotions. ForZe’s official position as an organization can always be found in the official accounts.

But there is a moment with all the conflicts that we have been embroiled in throughout the year. And this moment – it is our unwillingness to sacrifice our interests. We always defend our interests. Not so long ago, we were entrenched in the esports scene, and in Dota 2, consider it, we tried the water with our feet and left, so many people perceive my attacks as rude. But if you just look at the essence, you will understand: I am not going to concede to someone or score on dishonest treatment of forZe from the outside. – Похожий вопрос мне задали сами ребята несколько месяцев назад, и я ответил, что я не буду никого кикать/менять после первого поражения. После всех трансформаций, замен, турниров я настроен на то, чтобы такой состав не менялся несколько лет. Это звучит немного пафосно, но ровно с такой логикой он собирался. Таким образом, я, игроки, менеджмент, команда будем думать не о том, какой у нас должен быть альтернативный игрок на какой-то позиции, а о том, что нужно сделать нам, чтобы показать лучший результат.

Если наш результат будет ниже ожидаемого, то я, как и делал до этого, буду разбираться с тем, что нам мешает побеждать — мораль, конфликты, внешние раздражители, — и далее максимально быстро их решать. Опять же, все это мы проговаривали, и во второй день буткемпа я сказал, что они все суперсильные игроки, молодые, с правильным отношением к игре, уважением друг другу. Поэтому я вижу больше рисков не внутри, а снаружи, когда, к сожалению, появляются вредители, которые будут пытаться вас сбить с намеченного пути ради собственной выгоды. Вот с ними будем бороться в первую очередь.

– Про возможный спад ответил чуть выше, поэтому фокусируюсь на второй части вопроса. У состава ранее был психолог, когда они были еще в VP.P. На данный момент в обновленном составе мы к его поддержке еще не обращались. В целом сейчас тренировки максимально классические: развитие индивидуальной игры в пабах, разборы игры нашего региона, Китая, отдельных команд в Северной Америке, наработка стратегий под каждый турнир и разбор игр перед каждым матчем с соперниками. Скажу сразу, что при том, что весь этот процесс максимально понятный, не все команды могут его реализовать.

Сейчас буткемпа нет, поэтому ребята могут отдохнуть друг от друга. Это, кстати, очень важно, чтобы у каждого было личное пространство, а то потом легко возненавидеть своего тиммейта.

В 2023-м уже более предметно посмотрим, что можно добавить в тренировочный процесс. У меня в целях на 2023 год — в целом сфокусироваться на том, чтобы внедрить в тренировки всех составов новые механизмы, от тренировки реакции до автоматизации всевозможной аналитики.

– Мой ответ здесь очень простой: ищите вакансии на сайтах работодателей или в группах в соцсетях. Я регулярно вижу, как разные команды набирают себе сотрудников. Мы (Virtus.pro) нанимали в этом году через классическое резюме и собеседование. Очень часто ищут SMM, аналитиков, продакт-менеджеров, операторов. Реже — менеджеров команд, но они тоже есть. Текущий менеджер подразделения по «Доте» пришел к нам через обычное резюме, а не знакомства, застолье и т. д.

Худший вариант — писать мне в ЛС. Пока результативность — 0 нанятых людей.

– Вопрос в новых дисциплинах, при всем желании, все равно упирается в деньги. Для того чтобы содержать команду Х, нам нужно, чтобы ее смотрело, допустим, 30 тыс. человек. Если по факту на трансляции 300 человек, то, по сути, я сжигаю чьи-то деньги просто так. Скажу прямо, лично мне много удовольствия это не приносит 🙂

После этого предложения я ожидаю реакции: «Сергей, так ты менеджер, вот и придумай, как сделать болельщиков и спонсоров счастливыми. А сейчас это отмазки». — Как родители реагируют на профессию своих детей “киберспортсмен”, приходилось ли тебе с ним общаться во время переговоров? (Сайфуллин Эмиль)

– Приходилось, и это тоже интересный опыт. Многие родители переживают на тему «А не фикция ли то, что ему платят за игры на компьютере?» и о том, как мы заботимся о здоровье игроков (питание, территория, где размещен буткемп и т. д.). Абсолютно правильный подход, и я бы делал то же самое, наверное. Родители ищут для своих детей самое лучшее. Важно объяснить, что мы игрока не кинем, что это не обман, а возможность для него реализовать свои таланты. Не скажу, что часто общаюсь, но раз в два месяца точно.

— Какие планы на 2023 и не хотите ли вы развиваться в других сферах киберспорта как мобильный ну это игры как пабг мобайл довольно неплохие планы на 2023 у этой игры ответьте пожалуйста И с новым годом смотрите за игрой снг команд на PMGC S0. (Керимхан Бахтияр)

– По PUBG Mobile я уже общался с Tencent, и мы присмотрели варианты составов. Может быть довольно интересная история. Отдельно смотрю на то, что происходит c Free Fire, и вчера уже поставил себе League of Legends: Wild Rift. Короткий ответ – да, хотим развиваться и ищем наиболее эффективный вариант.

Плюс в этом году должен был состояться проект с мобильным рейсингом (не уверен, что могу раскрывать название мобильный игры) в связке с довольно известной гоночной серией, но пандемия, опять же, повлияла на этапы гонок, и пришлось проект перенести.

— Какой рост? Сколько от груди жмешь? (Bambei)

– Вообще, я всегда думал, что 187 см, но в прошлом году оказалось, что всего 182 см. Жму сейчас на раз 115 кг.

— Назовите своего любимого героя и любимого героя каждого игрока в команде? (Кузнецов Дима)

– Я так понимаю, что мы про Dota 2? У меня всегда любимый был Viper (со времен первой «Доты»). У ребят (но могу ошибаться):

• Егор – Phantom Lancer;
• Даня – Anti-Mage;
• Виталич – Invoker;
• Дима – Ember Spirit;
• SANJI – Spirit Breaker;
• YEKINDAR – Anti-Mage (вообще, он говорит, что cуперкерри и его называют «мини-Эпилептик»);

— Что с тренером которого вы объявили весной с арстайлом он как-то помогает команде если да то как если нет то что он делает какую функцию выполняет в команде ? Есть мысли что бы арстайл был тренером дота 2 состава? (Стас Гусятников)

– У команды нет тренера, и Ваня никогда в тренировочном процессе VP.P не участвовал. С обновленным составом VP он тоже не работает.

Тренер должен решать определенную задачу, а на текущий момент все роли распределены между игроками. Очевидно, что проблемы нужно решать не тогда, когда они уже случились, а делать так, чтобы они в принципе не появились, или быть готовыми к ним. Это уже история управления рисками. Под каждый риск ты ищешь свое решение, и не всегда ответом будет наличие тренера.

Вообще, тема тренеров меня нереально смущает в киберспорте по многим причинам.

Я очень-очень редко слышал аргументированно, какой вклад тренер дает в общий результат команды или что конкретно сделал он для победы. Мало структуры в тренировках, отсутствует работа с дисциплиной, нет понимания психологии людей.

В обычном спорте есть правило: выигрывает команда, проигрывает тренер. А в киберспорте я чаще слышу «побеждали за счет меня, а проиграли из-за игроков», поэтому хороших тренеров в СНГ (я про все дисциплины) можно посчитать на пальцах рук.

— Тяжело ли вам было адаптироваться к киберспортивной индустрии, и как вам вообще наша тусовка? (Denis Perepechko)

– Мне на 100% нравится, куда я попал 🙂 Думаю, что адаптация прошла относительно легко. Я не был связан дружескими узами индустрии, что позволило мне принимать определенные решения, опираясь на мнение свое и команды (Virtus.pro и ESforce), а не страха, что лично на меня кто-то обидится и как я вообще буду работать дальше, если лидеры мнений будут против меня.

Плюс я постоянно обращаю внимание на мнение людей со стороны — болельщиков в наших соцсетях, HLTV и PD (очень часто), и это помогает оценивать ситуацию более трезво.

— В чем заключаются основные отличия работы менеджмента в киберспорте от более стандартных индустрий, пользуетесь ли вы какими либо известными теориями мотивации, и одинаковый ли подход к мотивации игроков ВП и обычных сотрудников. С наступающим новым годом! (BOT-MATVEY)

– Это шикарный вопрос 🙂 Ответ будет длинный, сразу предупреждаю. Лично у меня в голове киберспорт в плане управления организацией вообще ничем не отличается от любой другой сферы.

Все принципы работы с бизнес-процессами и людьми будут идентичны:

• Должны быть базовые ценности, на которые можно опираться (не обманывать, открыто говорить о проблемах, мы работаем на результат).
• Любой процесс можно улучшить, тут в дело вступает Lean Six Sigma.
• Любой проект можно реализовать по модели Waterfall или Agile (чаще этот).
• Нужно давать свободу в принятии решений, но узнавать о результатах этих действий.
• Нет смысла развивать в сотруднике все качества/навыки одинаково. Если он гений в каком-то вопросе, то нужно, чтобы он только этим и занимался, а не пытаться сделать универсального бойца.
• Каждый сотрудник/игрок — это индивидуальность, поэтому методы мотивации 100% будут отличаться, как и распределение обязанностей. Есть такой принцип, как Situational Leadership. Отлично вписывается в эту историю.
• Любой результат можно измерить (спортивный, медийный и т. д.). Если кто-то не может озвучить, что он сделал конкретно, тогда нужно задать себе вопрос, зачем мы это делаем и зачем нам такая позиция/роль.

— Будете ли собирать состав VP по LoL? Хочется услышать развернутый ответ почему нет или да. Потому, что : В LoL’е в этом году прошёл крупный турнир, а дота загнивала на онлайн турнирах. Так же риоты поддерживают постоянно игру в Плане рекламы и взаимодействием с медийным персонами (вспомнить только песню от Imagine Dragons и их живое выступление на турнире) Так же, LoL популярен на американском и азиатском рынках, а это соответственно другие суммы рекламных контрактов и т.д. (Арефьев Максим)

– Весь развернутый ответ будет состоять в том, что для нас LoL интересна только во франшизных лигах Северной Америки или Европы. Получить слот просто так нельзя, и это очень крупная финансовая инвестиция (десятки миллионов), поэтому мы с командой с разных сторон оцениваем возможность и рациональность такого захода в дисциплину.

— Что за вконтачные заявления “будут оба состава” за месяц до роспуска одного из них? Ждать ли в следующем году такой же последовательности от вас? (Ortaz)

– На тот момент у нас было два состава. Моя последовательность действий обусловлена результатом, переговорным процессом и многими другими факторами. Поэтому пока нет решения на 99%, я не занимаюсь спекулятивными анонсами в соцсетях.

— Хочет ли вп подписать какого-нибудь стримера для организации, как это сделали европейские орги? (Байрам Бадалов)

– Да, мы подписали hurma для Fortnite, и есть идея сделать похожее для других дисциплин. Если у вас есть идеи того, кто может быть интересным, – пишите нам.

— Как собираешься защищать молодой состав доты от девочек? Они сейчас ещё на паре больших турниров заберут норм места, зпшек полутают и всё, коварные девочки унюхают это и там неопытным крышу снесет и уже не до доты будет. И прощай команда. Подготовься заранее! (Супир Филосав)

– У нас по контракту нельзя встречаться, если не чемпион «Инта» или меньше 11 тыс. MMR. Вчера в зону риска второй раз попал Егор, и, конечно же, я этим обеспокоен.

Кто-то предлагал включить в команду менеджмента VP ведущих из «Давай поженимся!», но у меня нет их контактов. В общем, не знаю, что делать, поэтому буду полагаться на ответственность ребят.

Если серьезно, то есть много примеров, где отношения помогают, а не наоборот. Поэтому могу только ребятам пожелать, чтобы у них все было ОК (или штрафы получат).

— В составе по доте ребята очень молодые и увлеченные этой игрой, трудно ли было вам, не настолько хорошо понимающему их мир, найти с ними общий язык и как вы общаетесь сейчас? (Анастасия Громова)

– Мне не сложнее с ними общаться, чем с другими людьми младше себя. Мне даже немного тяжело ответить на этот вопрос, так как я себе его ранее не задавал. Самое обычное общение 🙂

– Я могу поблагодарить ребят из VP за их вклад в развитие Егора и Виталика как игроков до момента окончания мейджора в Лейпциге. После этого они не принимали участия в создании команды и бренда VP.P.
